People Analytics in Aktion bringen<\/h2>\n\n\n\n

Auf der einen Seite ist die Zur\u00fcckhaltung verst\u00e4ndlich, denn die Analyse von Personaldaten ist im Vergleich zu anderen Unternehmensbereichen immer mit besonders hohen rechtlichen und ethischen H\u00fcrden verbunden. Zudem sind Entscheidungen, die direkt die Zukunft und Karriere der Mitarbeitenden betreffen, nicht leichtfertig in die H\u00e4nde einer \u201ek\u00fcnstlichen Intelligenz\u201c zu legen. Negativbeispiele von gescheiterten People-Analytics-Projekten, die zu deutlichem Imageschaden f\u00fchrten, sind zahlreich. Wenngleich Algorithmen in der Regel objektiver agieren als menschliche Entscheidungstr\u00e4ger, kann insbesondere die Problematik von struktureller Benachteiligung in die Systeme \u00fcbertragen werden. <\/p>\n\n\n\n

Auf der anderen Seite ist die Zur\u00fcckhaltung bedauernswert, sind die Mehrwerte von KI doch l\u00e4ngst keine Mythen der Beratungsh\u00e4user und Technologieanbieter mehr. Vielmehr ist der Mehrwert wissenschaftlich belegt. Die empirische Forschung von Sinan Aral und Kollegen zeigte bereits 2012, dass der Einsatz von People Analytics mit einem h\u00f6heren Unternehmenserfolg einhergeht. Dar\u00fcber hinaus sind die m\u00f6glichen Einsatzbereiche von maschinellem Lernen und Predictive Analytics im HR so vielf\u00e4ltig und weitreichend wie das Personalmanagement selbst.<\/p>

Der Mehrwert muss mit den Projektkosten sowie gegebenenfalls Opportunit\u00e4tskosten von Analytics-Projekten in anderen Abteilungen konkurrieren. Das gr\u00f6\u00dfte Problem ist allerdings, dass es im HR wie so oft in Bezug auf menschliche Akteure schwer ist, qualitative Mehrwerte konkret zu beziffern. Am Ende z\u00e4hlt f\u00fcr Pilotprojekte aber nicht nur das Ziel, sondern auch der Weg: Das Know-how, welches im ersten People-Analytics-Projekt aufgebaut wird, f\u00fchrt laut idealtypischer Lernkurve zu einer Verringerung des Aufwands f\u00fcr die n\u00e4chsten People-Analytics-Projekte um 30 Prozent. IT-Systeme, Know-how und insbesondere Daten sind als Verm\u00f6gensgegenst\u00e4nde zu betrachten, die f\u00fcr viele Projekte Mehrwerte stiften werden.<\/p>\n\n\n\n

Wie in so vielen Projekten sind die Akteure im Projekt mit unterschiedlichsten Interessen und Aufgaben betraut. Ein Perspektivwechsel kann hilfreich sein, um Verst\u00e4ndnis und Kommunikation der einzelnen Stakeholder untereinander zu f\u00f6rdern. Demzufolge bekommt bei People Analytics die agile Projektmethodik eine zentrale Bedeutung. Rollen wie der Product Owner oder der Scrum-Master sind zentral, um die Akteure und Perspektiven zu einem homogenen Gesamtprojekt zu verschmelzen.<\/p>\n\n\n\n
